This paper is the result of a study on emotional well-being in small and medium-sized enterprises (SMEs) in the service sector in Guayaquil, the economic capital of Ecuador. In this city, 64% of workers report moderate to severe work-related stress, accompanied by leadership strategies perceived as inadequate by 57% of employees. The study's objective is to propose business leadership strategies that strengthen psychological capital and contribute to improving emotional well-being in these environments, which have been little addressed in the literature. A mixed-methods approach was used, combining data collection methods from quantitative and qualitative approaches. Standardized questionnaires were administered to 379 employees, complemented by 18 interviews with key informants selected for their ability to contribute to an understanding of the problem and its potential solutions. The results showed moderately high levels of psychological capital (M = 4.34), a predominance of transactional leadership over transformational leadership, and a significant correlation between psychological capital and workplace well-being (r = .53). Likewise, substantial differences were identified between subsectors, with better indicators in technology services. It is concluded that psychological capital partially underpins the relationship between leadership and emotional well-being. Therefore, differentiated strategies are required according to business size and subsector, integrating culturally valued elements such as "close supervision" with transformational leadership practices.
